The standard answer to a 5G skills gap is to hire for it. In markets where a handful of engineers genuinely have deep 5G deployment experience, that is a bidding war with a predictable outcome: costs rise, the same people rotate between employers, and the organisational capability never actually increases.
The alternative is less glamorous and works better. The LTE engineers already in the building understand radio, signalling, transport and operations. What they lack is specific, learnable knowledge — and it is a smaller body of knowledge than the marketing around 5G suggests.
What genuinely transfers
More than people expect. The fundamentals of radio propagation, link budgets, scheduling, mobility management and transport engineering are unchanged. An engineer who can read an LTE call flow can read a 5G one after a week of orientation; the procedures are recognisably descended from the same family.
Operations knowledge transfers almost entirely. Capacity planning, fault management, drive testing, KPI analysis and the discipline of running a live network do not change because the air interface did.
What genuinely does not
Four areas require real study rather than translation.
The service-based core. This is the biggest conceptual jump. The 5G core is a set of HTTP/2 microservices with a service registry, not a set of network elements with point-to-point interfaces. Engineers who have never worked with service discovery, stateless functions and API-driven interaction find this unfamiliar in a way the radio side is not.
Flexible numerology and bandwidth parts. LTE had one subcarrier spacing. NR has several, chosen against the deployment band and the latency requirement, plus bandwidth parts that let a device operate on a subset of the carrier. The arithmetic is not difficult but it is genuinely new.
Beam-based operation. LTE was cell-centric; NR at higher bands is beam-centric. Initial access, mobility, failure recovery and even coverage planning all change once coverage is a set of beams rather than a sector. This is where LTE intuition most often misleads.
Cloud-native operations. vRAN and the 5G core both run as containerised workloads. Engineers who have never used Kubernetes, infrastructure as code or a CI pipeline are now being asked to operate network functions that assume all three.
A sequence that works
We run capacity-building programmes for operators, vendors and regulators, and the order below has held up across cohorts.

Orientation for everyone. A 5G Primer for the whole organisation, technical and commercial. Shared vocabulary is worth more than it sounds — most cross-team friction in a 5G programme is two groups using the same word differently.

Depth for the radio team. 5G NR Technical Training covering the physical layer, frame structure, beam management and the protocol stack, followed by call processing at message level so engineers can read a trace and diagnose from it.

Architecture for the core and transport teams. The service-based architecture, then network slicing and multi-access edge computing as the two features that most change transport requirements.

Specialisation against your roadmap. vRAN if you are disaggregating, URLLC and industrial IoT if you are chasing enterprise verticals. There is no point training a team on features you have no plan to deploy.
Two things that decide whether it sticks
Assessment with consequences. Not a certificate for attendance — an assessment that some people do not pass first time, with a route to retake it. Cohorts that know the assessment is real engage differently from cohorts that know it is not.
Application within weeks. Knowledge that is not used within a month of the course is largely gone by the third. The most effective programmes we run are scheduled deliberately against a live workstream, so the cohort applies each module to a real problem while it is still fresh.
Hiring has its place — for genuinely novel roles, and where you need someone who has already made the mistakes. But for the bulk of a 5G organisation, the capability is already on the payroll. It needs a curriculum, not a recruiter.
